Identifying the 'Best' Planner for your Practice

Sure, we may have someone in mind already; there will probably also be other Candidates on our database; our network of industry people may also be able to help; and they'll also be lots more potential Candidates when we start advertising, won't there!

Well maybe, maybe not. For on the one hand there may be an avalanche of 'enthusiastic hopefuls' to process (especially for those 'entry-level' opportunities). On the other hand, we may be lucky to get a single Candidate if you are looking for a more senior Planner. How then can these be assessed, and against what criteria?

Fortunately, looking at Financial Planners in particular, successful Planners have been found to have well-defined characteristics that can be tested for. These traits fall into several categories and when combined with the Planner's other details, provide much more certainty of their future 'fit' and performance.

Successful Financial Planners

It is important to recognise that there is no 'one' type of Planner, just as there is no 'one' type of Salesperson. They come in different shapes and sizes, but a successful Candidate is able to recognise the best approach to use given different situations and people.

It is generally accepted that there are three main 'generic' types of Planner:

  1. The slightly older, more established, mainly male Planners with a banking and insurance institutional background; historically product-focused; highly experienced and knowledgeable; often set in their ways; using established networks; likely to be more 'managerial' in style with higher FUM given they have been in the industry for longer. These Planners are becoming fewer in number as a result of FSR.

  2. The more sales-focused / product-focused, mainly male Planners; often with 'proven sales experience' outside of Financial Services; they may have given less attention to their academic qualifications; less Planning knowledge as a result; this type of Planner is declining, again due to FSR, whilst the third type is increasingly taking over.

  3. The 'Next Generation', both male and female; career-focused; academically-gifted, rising up the ranks from entry-level Para-planner; mainly needs-based due to training; looking to progress quickly; often with a high sense of motivation in helping others. This group is now helping to lift the standards of the industry as a whole.

  • Emotional stability; able to handle pressure effectively and not get flustered when things go wrong

Candidate Assessment and Profiling

Unique to eJobs Financial Planning are three sets of assessment, profiling and psychometric tools. We can use these for selecting the best Candidate for a particular role, for ranking groups of Candidates, or for benchmarking against an existing Team. These tools consist of:

1. A set of 4 Candidate Online Assessment and Screening Questionnaires - one each covering Industry Clerical/Administrative staff, Para-Planners, Financial Planners and Financial Planning or Practice Managers. These Questionnaires assist us in our initial shortlisting assessments.

2. An online 'MyProfile' Personality/Behavioural Assessment - a basic assessment which assesses a Candidate's personally profile and then matches this to the Client Job Profile, and....

3. ....A set of 4 Comprehensive Psychometric Test Batteries for Clerical/Administrative staff, Para-Planners, Financial Planners and Financial Planning Managers/Practice Managers.

Job Description, Job Profiling & Salary Packaging

The key to 'Doing it Right First Time' and avoiding wasted time and resource is to have a good Job Description from the outset. Not only can we assist in drafting position descriptions (along with role KPI's), we also provide two levels of Job Profiling - a 'systemised' way to validate a Candidates fit for your role. This reduces the chance of making a bad hire and adds to the certainly of them being successful.

Our 'MyProfile' Client Job Profile identifies the behaviour required by a Candidate to do the role successfully and takes only 5 minutes for you to complete (and around 20 minutes for each Candidate to answer).

Our more advanced Selection and Benchmarking process requires more depth information from yourselves in identifying preferred Personality types, 'Culture Fit' (Values and Motives), and sought after Ability levels. Candidate Database Search

Upon accepting your assignment, the first thing we will do is to check our existing database for possible Candidates. We have full details of over 1,500 ready-assessed industry Candidates who are looking for Financial Planning, Para-planning, CSO, BDM, Practice Management and other industry roles. These Candidates primarily possess DFP / CFP qualifications with varying amounts of industry experience and range from 'Career Administrators' through to more entrepreneurial Advisers looking for a new home for their FUA/FUM.

Advertising

With a name like eJobs, and providing our services Australia-wide, our primary advertising medium is through the internet. This includes using job websites like SEEK, MyCareer, Careerone, Careersmultilist and the eJobs website. Printed media regularly includes Money Management and the Independent Financial Adviser magazine.

We also regularly (twice monthly) advertise our Financial Planning Recruitment Services through CareersMultilist in the Sydney Morning Herald as well as in the Yellowpages, various HR industry magazines, and in both the Directory of Christian Business and Christian Business Directory (Hillsong eMerge).

We do not charge our Clients any advertising fees unless additional specific print advertising is necessary or requested.

Headhunting

For some senior roles, eJobs Financial Planning provides a discreet direct approach to identifiable Candidates. The restriction we place on this activity is that we chose not to approach Candidates whom we have either placed prior, or who are in a Client practice. Direct approaches are initially simply 'informational' and follow-up contact is only made if the Candidate is interested to hear about the opportunity or if they know someone else who might be interested. This activity is only undertaken under an exclusive contract.

Our Fees

1. Contract Recruitment Services

Hourly and/or Daily rates for Administrative or Paraplanner support are by negotiation and depend on Candidate availability. Rates paid to employees are inclusive of Superannuation, Payroll Tax, Workers Compensation Insurance, Annual Leave and Sick Pay. In addition eJobs is also responsible for appraisals, PAYG taxes and the issuing of Group Certificates.

2. Permanent Rates

Our fees are calculated as a percentage of the employee’s guaranteed gross annual remuneration, inclusive of super and benefits but exclusive of variable payments such as commissions. Company vehicles are valued at $15,000pa or as agreed in the package. Rates are exclusive of GST.

Guarantee Periods

All Salary Packages

Should a Candidate resign or be terminated within the above guarantee period, eJobs undertakes to find a replacement for the same position provided that:

  • eJobs is notified of the pending resignation or termination within the period of the guarantee.

  • The invoice fee had been paid within 14 days of the Candidate’s start date.

  • eJobs is given the exclusive opportunity to find a replacement. If a replacement is found from an alternative source during this period, or a decision is made not to make an appointment to the position, this guarantee will be void.

The guarantee is not effective if the Candidate leaves as a result of retrenchment or resignation owing to internal restructure that involves changed responsibilities or duties.

Conditions of Business – Onward Referral: Introductions of candidates are confidential. Should an introduction result in the engagement of a candidate, to any other division or any related or associated company or firm, or any other employer you will be liable to pay a fee calculated in accordance with the fee schedule above, as if the candidate had been engaged by you.

Acceptance: Your agreement with the terms and conditions as set out herein is deemed to have occurred when the details of a Candidate(s) have been referred to you either verbally or in written form and you expressly pursue such Candidate(s) with the view to ultimately offering employment with your company.
